Innocence of a child not knowing why they should be afraid or hate, it is a learned behavior for them. Showing the strength of their backs shows courage to withstand anything. The back being one of the strongest parts of the body compared to the legs. Their legs are crossed with the person next to them similar to a cross-stitch pattern of sewing. The power of the stitch comes from crossing over one another to make the item hold without straining or weakening. With their crossing of body parts, they're one solid unit, they will be strong when others cannot and hold the other up when it feels it may fall. The arms are also entwined and fingers spread against the wall. In yoga, the position of downward dog, the strength of the position comes from the hands with fingers spread to distribute the weight. Distributing the pain and the suffering of one another eliminates it from being a burden to just one. Strength in numbers has come to mind frequently while viewing this photo. Heads hung down can be read it two different ways. One may be in defeat, where they have been beaten by an oppressor. The other would be shame; they are ashamed of their current situation in their country, the world, and the way the events have been handled. One thing that may not have been what the Kommune members wanted to say is stated with both men and women being in this photo. Together naked and exposed, similar in pose and realize that what is done to one is equally felt by the other. Each is part of the whole society, part of the whole generation, and part of hopefully the solution instead of the problem. There is a delicate balance of hate and love, war and freedom, male and female, and right and wrong. Here we see that one needs the other in order to be and cannot stand alone. Another thing not thought of by the Kommune members, is both men and women standing in the same pose, naked, look similar. There is no individual expression in this photo; they are all posed the same. In Maoist China, all people were the same; men, women, children, all working for Mao and for their country. No individuality. The politics of the day, and even into today's society, is one of control and dissent. Certain powers liked to control and fight and bring war into countries, and others thought of better ways to solve problems. All of us take sides based on what we believe to be right. The Kommune members could have believed they were standing up for their beliefs by showing their dislike of the current political events. We don't know this, and may never, but we can see that it was a bold statement for the time. The Kommune members chose this pose for a reason, chose it to stand for something, and to make a point. As stated above, we may never know what the exact thoughts were of each individual, but we can interpret it to be a stand against something they felt was wrong, striping each person of their individuality, and baring their humanity in front of the world. Toys"R"Us INTRODUCTION In this assignment I have chosen to focus on explaining what kind of company Toys"R"Us is, giving a brief, short summary of the firms history, their corporate responsibilities, what their competitive advantages are and how they implement their strategies through retailing and merchandise. I also found it relevant to explain the market situation in the toy-industry and what the trends are, for understanding what other difficulties that are important to consider in order to survive. George Gittoes Case Study George Gittoes, born 1949 in Rockdale Sydney, NSW has trained at, The Yellow House, Sydney, NSW 1970-1971, Art Students’ league, New York, USA and The University of Sydney in 1968. George is an artist of many talents, he is known as a ceramist, screen artist, performance artist, printmaker, draughtsman, painter and photographer. Gittoes is also a filmmaker, known well for his documentary Soundtrack to War filmed throughout 2003-2004. His documentary captures authentic recounts from individuals who have experienced or are experiencing the war in Iraq.In this quote George explains why he partakes in works about war and humanitarian issues in today’s world, â€Å"Why do I do it? On the work, the boy’s ears are distorted, expressing the impossibility of closing them now and not listening to the lies he is immersed in. By using blue and yellow dividing lines in the background it separates the boy from the two official behind him giving orders and leading him.Gittoes witnessed an Afrikaner-Weerstands Beweging (AWB) rally during his visit to South Africa in 1994, there he saw a 15year old boy immersed in the propaganda of Nazi Youth. Whilst being pestered by photographers, Gittoes sympathises for the boy, as he recounts the rape and tortured . The boy in the work is too young to fully understand the political corruption circling around him and was stuck between being used by the AWB and being tortured by international press. You can relate to why the boy has shut his eyes, to lock out the controversy, but it is near impossible to shut his ears to the hate propaganda being inflicted on him by Terre Blanch (the figure to the right as explained by George). One side of the boy’s body is unnatural enlarged as if expressing his sway toward Terre and away from the other figure. If this is what is happening it explains why the other figure has one hand raised over his face in despair. This explains the world now and the world almost 20 years ago, as one of propaganda, corruption and the influences of political figures.The artwork White Earth explains in the title the racism that is ever so abundant in our world even to today. This belief of an all white country is thrust upon many, especially the young and naive like the boy being harassed in South Africa by corrupt political leaders or figure of authority. Gittoes is renowned about the way he creates work s by inspiration of his life experiences. He has a great deal of passion for art and humanity to be an eyewitness to the suffrage of mankind throughout the world is carried in his work. The social class portrayed in this painting is high and low.The political leader and dictator Terre Blanch is high in social class, whereas the boy may be lower in class making him an easy target for manipulation and subject to receiving hate propaganda from authority figures. The meanings shown in this is the meaning or influences, that what you here you are persuaded to believe even if you shut your eyes they cannot be blocked out. George Gittoes works are controversial but inspiring based on the true-life events that he witnesses he tries to portray, the emotions, belies, and stories through elements and aspect of the artwork.This artwork was well received by s ome but not all as some don’t believe in the Nazi youth propaganda and support Terre Blanch’s views. In conclusion this artwork ‘White Earth’ by George Gittoes is an in-depth representation of corruption, racism and power held by those few people trust and look to-political leaders. George has captured what I assume many are trying to get away from, hearing about hate propaganda, we can all shut our eyes but not many can shut their ears as well.

Why Pakistani People Have Lost a Sense of Nationality

Identity may be defined as a distinctive characteristic of an individual or a particular group of individuals. For one’s survival in this world it is very crucial to maintain his identity. If we expand the criterion of ‘identity’ to national level it is of utmost importance because it is nation’s identity which distinguishes its people from the rest of the world. The importance of national Identity can be better analyzed by the fact that it is the base of all the policies, i. e. domestic and foreign policy and hence the social. economic cultural and ethical development of any country partly depends upon its national identity. In other words actions of a nation are determined by its identity. As far as Pakistan’s identity is concerned, it may be divided into three phases, i. e. pre-partition, post partition and present day. The term ‘identity crisis’ is used to denote a particular situation where by an individual, group of individuals or a nation faces conflicts regarding its identity. These conflicts occur when one’s ideological basis and prevailing circumstances contradict in such a way that the prevailing circumstances dominate the ideological basis. . With reference to Pakistan the history of ‘identity crisis’ have its roots in the late Mughal dynasty. The comfort-loving attitude of the rulers, bloodsheds for the throne, abandoned faith, mismanagement of domestic economic and political matters, absence of updated foreign developments and other moral, ethical and social weaknesses were the major forces which contributed in the identity crisis of the Muslims of South Asia. In pre partition era where by Muslims of south Asia have lost their regime and British rule tighten the span of their social , cultural and political life. Actually they lost their rule just because of the ‘lost identity’. After a half century of submissive life they began to find the ‘lost identity’ and they succeeded. The second phase of identity crisis began very after the inception of Pakistan. The Shia/Sunni crisis at the time of partition was the first of all. But luckily at that time, the crisis was pragmatically resolved by Quaid-e-Azam, so it was buried in a hatchet at that time but later on it burst up from different grounds. The second case of identity crisis in the chronology is the crisis of East and West Pakistan. At the time of inception, Pakistan inherited East and West Pakistan with one and four provinces respectively. Population of East Pakistan alone was more than that of the total population of the four provinces of West Pakistan. The seeds of identity crisis were sown with the ‘language controversy’, where by Urdu was declared as the national language of Pakistan while Urdu was the influencing language only in West Pakistan. This language controversy and some other strategies which lead to the deprived feelings among the natives of East Pakistan and the ultimate consequence was an identity crisis in the form of separation of East Pakistan in 1971. Not only the separation of East Pakistan but, a variety of identity crisis cases stood in the post partition era. The list contains delayed constitutional development, unstable political conditions (due to personal likes and dislikes and lust of power), Social injustice and negative image of Pakistan on international screen. Constitution is the base of any new born state but in case of Pakistan this base couldn’t be established even after about a decade of the inception of Pakistan. So when there was no base for people, the process of identity development started very late. Latterly the termination of 1956’s and 1962’s constitutions fulfilled the remaining part of delayed identity development. All these factors further participated in corruption, national disharmony, rigid attitudes, misconceptions about the religion (partly the role played by ‘mullas’), blind practices on unnecessary customs and a list of moral dilemmas. The identity crisis after the partition threw Pakistan in an ignominious status both at domestic and at international arena. Domestically we couldn’t achieve the social status which we’ve dreamt during the Pakistan movement. Economically we stood at the back end of the global economic stage. And above all we were entitled as a ‘terrorist state’ due to some mismanaged and scattered groups. Even some of them really didn’t have the basic knowledge of their ideological agenda. In present day Pakistan, the situation is more hazardous than that of one discussed in the previous phase. Today’s identity crisis is ‘giant’ in nature aiming to nip our ideology form the bud. Now with changing global environment and with the changing role of Pakistan at international level, the nature of identity crisis has become more complex. The present day crisis may be classified as political, social religious and economic identity crisis. The social and religious crisis work in collaboration. On the religious part, the extremist group has developed misconceptions about the religion. On the other hand the society is facing the ‘cultural war’ through different media. In such a situation the nation, preferably the youth has contradictions with religious implications which is making them unaware of their ideological basis. In the second step the attractive evil (the weapon of cultural war) is becoming dominant. So the nation’s ideological basis is being deployed by the prevailing circumstances, creating identity crisis. In this case we can’t blame the young mind (as he’s not getting the proper guideline and he has not been trained in such a way that he can find the roots the purpose of his existence, secondly the so called knowledge of religion he gets is not authentic). The second type of present day identity crisis in Pakistan is political in nature. In fact our political system has always been ruled by reigns in hands of few influencing groups. No such political platforms were built for the coming generations, to ensure their participation in national or international affairs. It is very necessary to train the youth for the participation in national affairs because they are the people who have to run the country in the future. Unluckily our youth didn’t get any such training at any stage of our 59 years history. The ultimate result was that, the administrators belonged to a specific group, making others so annoyed that others even don’t care to have a look at the mismanagement. This imbalance in the political infrastructure restricted the educated youth to participate in the national policies and ultimately the process of policy making enjoyed the influence of un-educated and narrow minded policy makers, who couldn’t devise the identity goals of the nation till yet. At international political arena we are still facing the vicious circle of ‘terrorism’. Even our government ensured Pakistan’s contribution in the ‘war against terrorism’, but being an Islamic state we become the suspect of any international terrorist act. Here the policy of state is ambiguous, which aims to satisfy the western world but the integration of Muslim world is not to be seen any where. In my opinion we don’t know that where we are standing right now, where we have to go and where we are going? On the part of economy, no doubt our economy grew with in last half decade but only at macro level. The poor is still standing on the place where he was a decade ago. Increasing Unemployment, inflation, and poverty etc are not only contributing in social imbalances but because of these factors, a common man is not able to find the basis of his identity. The identity of a nation is its image, and our image today is ‘a tree whose roots have been cut’. This situation is actually showing our lost identity. We have become much concerned about our outer look but we have forgotten the basis on which we have to develop our inner self. If this process keeps on going with the same velocity, the time is not far when the existence of our identity will vanish. It is very crucial to have a breach of the peace against identity crisis. In this regard the most important step is identity education. The identity education should be provided at educational institutions as well as in temporarily organized seminars (seminars should be accessible for general public). Identity education will not work till we present a difference between different cultures. Media censorship should also be there in order to lessen the possible damages of cultural war. Media should also spread the knowledge of values among the common men. And last but not least we all should play our part to improve our religious image at international level. In this connection we can spread the true essence of our religion which is peace.

He attended Central High School from 1853-1855 and took some additional courses at a business college before he became assistant bookkeeper for commission merchants Henry B. Tuttle and Isaac L Hewitt in Sept. 1855. It wasnt until 1863, when Rockefeller had decided to enter the oil business, that he began to amass his fortune. He organized STANDARD OIL CO. (OHIO) as its largest stockholder in 1870, directing the company until he retired in 1896, but retaining the title of president until 1911 (Goulder, 1972). It is a fact that Rockefeller did not grow up in a wealthy household and it is also obvious that although his education was limited to only a few college courses, when John D. desired something bad enough, he just went out and found a way to get it. The fact that he continued to retain presidency of his company for 16 years after he was retired clearly shows that he had a need for power and desired to stay at the top of the power pyramid. Conflicts in Old Man and the Sea essays The Old Man and the Sea is as deep as the ocean. There are many conflicts occurring in the novel, some subtler than others; but each contributes to Santiagos suffering and reveals different depths of his character. Two examples of conflict are between Santiago and the marlin and between Santiago and the other fisherman. Santiago suffers a great deal through these hardships, but with strength and determination, he is able to overcome them. The main conflict of the story is between Santiago and the Marlin. He first sees the Marlin when it jumps up. The marlin is two feet longer than the skiff and very strong. When it tries to swim away, it pulls the skiff with it, far out to sea. For days the old man sits alone in his skiff, battling the marlin. Through this, he is able to overcome hunger, weakness and a cramping left hand. You are killing me, fish, the old man thought (92). At one point Santiago believes he is too weak and that the fish might actually kill him. This is when he is able to find his strength and reel in the now tired fish. He harpoons the fish and stains the ocean with its blood. Another conflict exists between Santiago and the other, younger fisherman. They think that Santiago is salao because he has not caught a fish in 84 days. They do no respect him because he is old and unlucky. They do not recognize or venerate his skill. In fact, they ridicule him. This affects Santiagos confidence and isolates him further. Santiago does not have any friends other than the boy because no one respects him. When Santiago comes back from his trip with the gigantic marlin carcass with shark bites in it, they realize that Santiago has great skill and determination for his age and they begin to respect him. There are several possible solutions to that, but none of them can improve the situation in the short run.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   The problem   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   â€Å"The New Face of Hunger† discusses the food problems the world currently faces (The Economist, 2008). As the world is entering the â€Å"new unsustainable and politically risky period†, agricultural countries are unable to increase food production (The Economist, 2008). Equatorial countries experience persistent food riots. Haiti, Cameroon, Egypt, and Philippines have already turned food scarcity into an international political issue. The basic food products have experienced price increase in 2007: â€Å"last year wheat prices rose 77% and rice 16%† (The Economist, 2008). The majority of the smaller farmers do not know the reasons of such dramatic economic changes.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   The causes   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   To economic professionals, the reasons of food crisis are more than evident. First, the price increase reflects the changes in demand. Indian and Chinese populations consume more food as they are becoming richer. The demand is seriously impacted by â€Å"western biofuels programmes, which convert cereals into fuel† (The Economist, 2008). Second, the current market situation also impacts the major export quotas, and promotes panic-buying economic behavior (The Economist, 2008). Third, the farmers cannot immediately react to the changes in market demand and export quotas. Food production requires time. As governments were trying to soften the impact of rising good price on domestic markets, farmers did not receive economic signals from external markets, and did not have any opportunity to adjust their production to the new market requirements. Moreover, to produce more food, farmers need time to grow it. They need more land, which should be suitable for agricultural needs. Undoubtedly, farmers will be able to cope with the food crisis in future, and will increase their production scales to fit the new demand, but is clear that â€Å"the transition to the new equilibrium is proving costlier, more prolonged, and much more painful than anyone had expected† (The Economist, 2008).   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   Solutions   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   Ideally, the 450 million of small farmers would be able to resolve the food crisis. Those who live in developing countries and own no more than several acres, could supply the world with food products, reducing their own poverty, improving environment, and promoting economic efficiency of food production: â€Å"in terms of returns on investment, it would be easier to boost grain yields in Africa from two tones per hectare to four than it would be to raise yields in Europe from eight tonnes to ten† (The Economist, 2008). However, small farmers seem pessimistic about these plans. The planted areas are cut back as their owners cannot afford purchasing fertilizers (The Economist, 2008). In addition, agricultural production cannot immediately respond to the changing demand. Higher yields need better irrigation and fancier seeds, which cannot be produced or found overnight (The Economist, 2008). â€Å"The time lag between dreaming up a new seed and growing it commercially in the field is ten to 15 years† (The Economist, 2008). This is why none of the proposed solutions would help resolving the food issue in the short run.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   I personally think that we should prepare ourselves to the long period of reaching a new economic equilibrium. It is true that the era of cheap products is over. Even when farmers finally manage to produce more, the price will hardly go down. As the average farm size has fallen from 1.5 to 0.5 hectares, small farmers are facing more difficulties in responding to higher food prices. We can only rely on the two factors: the growing food supply, which will slowly increase with time, and technologies and research, which will hopefully promote better yields without increasing the average farm size. In any case, agricultural production requires time. James MacGregor Burns has defined leadership as â€Å"leaders inducing the followers to act for certain goals that represent the values and the motivations – the wants and needs, the aspirations and expectations – of both leaders and followers† (Burns 1978. p.19.) The concept of leadership as a whole encompasses different explanations, theories and leadership styles and has been popular not only from the organizational perspective but in the educational and political context as well. This essay aims to address the key concepts of Transformational leadership which belongs to the more recent approach taken towards leadership. From around the mid-19th century, social scientists have been engaged in understanding and developing the nature of leadership in social evolution. This has led to the development of various theories and approaches to leadership. The early approach to leadership began with the Great man theories and has gradually led to the formation of the ‘New Leadership Approach’ (Bryman 1992) which included ‘visionary’ (Sashkin 1998) , ‘charismatic’ (Conger 1989; Conger and Kanungo,1988; House 1977) or ‘Transformational models’ (Bass 1985; Tichy & Devanna,1986). While the early approaches to leadership focused on the traits of the leader the subsequent approaches gave more importance to additional variables such as skill level and the situational factors ( google- dads link) Review of Literature Max Weber’s (1947) approach to leadership was based on charisma and it was based on his approach that James MacGregor Burns proposed the theory of Transformational Leadership. When in November 1945 John H. Johnson, a 27-year-old Black businessman with a vision and an abiding faith in himself, launched Ebony magazine, his timing couldn't have been more perfect. World War II had just come to an end and thousands of Black GIs who had helped "make the world safe for democracy" were returning to civilian life, ready to challenge racial discrimination at home. "Ebony," says Publisher Johnson, "was founded to project al dimension of the Black personality in a world saturated with stereotypes. We wanted to give Blacks a new sense of somebodiness, a new sense of self-respect. We wanted to tell them who they were and what they could do. We believed then--and we believe now--that Blacks needed positive images to fulfill their potentialities." Thanks to that winning formula, Ebony, whose name was the brainchild of the publisher's wife, Eunice W. Johnson, immediately captured the No. 1 spot as the most widely circulated and most popular Black magazine, a position it has been able to maintain for 50 consecutive years. In keeping with its mission, Ebony began chipping away at old stereotypes and replacing them with positive Black images by highlighting the achievements of Black men and women that had heretofore been ignored by the general press. So systematic had been the exclusion of Blacks from the White-controlled media that many people, including--sadly enough--a fair number of Blacks, had serious doubts about Blacks' ability to perform as well as their White counterparts. Ebony helped change all that. With articles and dramatic photos, the new publication showed bow undaunted Black individuals were able to triumph over poverty and racial barriers and succeed in building viable careers in education, business, sports, the military, entertainment and the arts. While monitoring the ongoing saga of Black progress, the magazine also put its resources to work to show its readers that Blacks had a history to be proud of and that even during slavery, there were Black men and women whose heroic deeds he lped in the freedom struggle and paved the way for future generations of Blacks. As the Freedom Movement gained momentum in the late `50s and early `60s, Ebony became the mirror of the struggle of rights activists, both North and South, to desegregate rail and bus transportation, lunch counters, public schools, hotels and motels, the armed forces and housing. Frequently at the risk of their own safety, Ebony writers and photographers braved the menacing presence of racist sheriffs in order to bring readers firsthand accounts of the valiant battle for racial equality waged by Blacks in a recalcitrant South.

During the process of communication the vast majority of people judge cultural values in their own image and likeness. Their ethnic and cultural values serve as a criterion for judgment. Really, it is slightly confusing but the main reason for watching the foreign programming is to let the viewer ‘feel’ ethnocentrism. Some things or even an overwhelming majority of what you will see in the foreign film of program will feel a bit ‘off’ or even downright ‘wrong’ for an average American. This feeling occurs due to ethnocentrism. The paper examines how such an attitude can have influence on an individual’s behavior and response from another culture, how society wide ethnocentrism can affect relationships and understandings of other societies, and how it can have an adverse impact on business practices for multinational corporations. Japanese version of the foreign film â€Å"Shall We Dance† will be used as an illustration for some aspects of the paper. Ethnocentrism is a psychological reaction, which occurs when a representative of one culture perceives, sees, values and tries to understand other cultures and their behaviors through prism of his own culture. The person considers the elements of his own culture (standards, roles, values, etc) as natural and â€Å"right†, while the elements of other cultures and nations are considered to be unnatural and â€Å"wrong†. The customs and traditions of his own culture are considered to be â€Å"universal† and â€Å"right† as well. The film â€Å"Shall We Dance† by Masayuki Suo tells us the story of Shohei Sugiyama, who falls in love but not in other woman (being married), but in the art of dancing. When we watch the film, we feel the differences between Japanese and American cultures. Japanese culture seems to be very odd, alien and strange, as the world of dance socials and private lessons is considered ‘shameful’ and ‘improper’ for a Japanese person. The film gets insight into Japanese customs and traditions, explaining that in Japan married couples are more reserved in relation to each other and rarely express their emotions in public (e.g. never say ‘I love you’, or hold hands, etc.). The American nation, on contrary, is more emotional and more ‘open’, therefore we feel really odd while watching the movie. The ethnocentrism that occurs in result of watching the foreign programming evidently has an impact on our behavior. Probably, to a certain extent we are unable to understand the behavior of other cultures in a manner different from that one dictated by our own cultural environment. So, how such an attitude can have influence on a person’s behavior and response from another culture and how society wide ethnocentrism can affect relationships and understandings of other societies? As with any social-psychological phenomenon, ethnocentrism cannot be examined as entirely positive or entirely negative. Although ethnocentrism often put obstacles in the way of intergroup (intercultural) communication, it supports positive ethnical identity and keeps the integrity and specificity peculiar to a certain culture. At the same time, ethnocentrism is inevitable part of our live being a logical consequence of socialization and familiarization with another culture and understandings of other societies. The person’s response predominantly occurs in the form of comparison – a peaceful nonidentity. Yet, ethnocentrism can have an adverse impact on business practices for multinational corporations, because it often impedes effective intergroup (interethnic and international) communication (Allport 1954). Interethnic comparison can be expressed in the form of contraposition or setting off (e.g. the people deny intercultural differences; proclaim their culture to be superior; sometimes people perceive cultural differences as something that imposes a threat to their existence and try to withstand them, often resulting in conflicts between different cultures, etc) that, in its turn, implies at least preconception and prejudice in relation to other cultures and has an adverse impact on business practices for multinational corporations. Book Review: Leading Change by John P. Kotter Essay

Leading Change by John P. Kotter. Harvard Business School Press, 1996. In light of the increasing rate of change in the business environment due to factors such as technological advances and globalization, the need to be able to make successful transformations within an organization becomes more imperative than ever before. In Leading Change, Kotter identifies an eight-step guide for making successful organization changes. These eight steps stem from avoiding common mistakes made during organizational change efforts seen in the past , such as: too much complacency; failing to create a powerful guiding coalition; underestimating the power of vision; under-communicating the vision; permitting obstacles to block a new vision; failing to create short term wins; declaring a victory too soon; and neglecting to anchor changes firmly into the organizational culture. To avoid these mistakes, leaders of an organization requiring changes should consider the following steps: 1. Establishing a sense of urgency 2. Creating a guiding coalition 3. Developing a vision and strategy 4. Communicating the change vision 5. Empowering broad-based action 6. Generating short-term wins 7. Consolidating gains and producing more change 8. Anchoring new approaches into the culture In establishing a sense of urgency , it is hoped that a leader of change will be able to direct stakeholders’ drive towards a common purpose and reduce  complacency. Common causes of complacency include : the absence of a crisis, low overall performance standards, wrong performance measurement indexes, too much happy talk from management, and lack of sufficient performance feedback from external sources. It is suggested that a leader creates a sense of purpose allowing weaknesses to be exposed, setting performance targets that are too high, analyze current opportunities and highlight the organizations inability to pursue them, and cut-down on the â€Å"happy talk† and listen to disgruntled customers. Very often, committees of employees devoted to making organizational change are ineffectual because they do not have the any influential, senior managers who can make changes happen and reinforce the urgency of the committee’s purpose to all levels. Kotter suggests careful selection of committee members to include senior management and influential people, with care taken to avoid those employees he labels â€Å"egos† and â€Å"snakes† (i.e. those employees whose egos may take precedence over the committees agenda and those people who may undermine the trust necessary to build strong committee relationships) By developing a vision, a leader creates â€Å"a picture of the future with some implicit or explicit commentary on why people should strive to create that future.† (p. 68) It not only clarifies direction but helps in motivating those people who will be affected and/or implementing change. Kotter gives examples of good and bad visions and suggests that a perfect vision should be clear and simple enough to explain within five minutes. A vision should also inspire people to force people out of their comfort zones, it should be challenging but attainable, and usually takes advantage of fundamental trends such as globalization or technological changes. In communicating the change vision, Kotter argues that in this day of information overload, talk of vision and strategy takes up only a small fraction of employee time and the ideas are often lost. Using analogies, repetition and the use of multiple forums for conveying change vision will help employees to understand and remember the ideas. Clear concise language is a must. To empower employees for broad-based action enables much more flexibility within an organization to adapt to a changing environment. Barrier to empowerment however exist in i) the organizational structure where resources are so fragmented that timely delivery of objectives is nearly impossible , ii) the skills of employees, iii) systems of the organization such as HR systems which advocate antiquated measures of performance which contradict new changes, iv) supervisors who are reluctant to change from the traditional command-and-control style of management. Despite the long-term nature of many organizational changes, Kotter suggests that the generation of short-term wins is of utmost importance and not necessarily at the expense of long-term benefits. He cites examples of CEOs who have implemented long term change initiatives but the failure to create short-term wins and tangible benefits made stakeholders impatient resulting in disenchantment. He reinforces the clear difference between management and leadership and their importance in the pursuit of short-term and long term goals (leadership being more long-term vision and strategy-oriented, management being more concerned with the pursuit goals in the immediate future). The achievement of short-term goals not only reinforces that scarifies made for long-term goal achievement are paying off. They also help to reward change agents and undermine cynics/anchors to change, they build momentum and can help fine-tune vision and strategies. After a short-term win, Kotter warns that it is all too tempting to relax and even regress in some cases back to old ways. All momentum of change is lost. To be able to consolidate gains and keep producing more change, he suggests that management increase urgency levels, and learn to understand and appreciate that interdependencies with in the organization dictate that when changes are made in one area, they often require further changes to be made in other areas or departments. Once changes have been made, it is then important to anchor them into the corporate culture. It is observed that culture is not easily manipulated so this should be done when all changes have been made. Changing â€Å"the way we do  things around here† is imperative so that regression to old practices is not experienced. To summarize, Kotter reinforces that an increasingly changing business environment is forcing decisions to be made quicker and organizations to become more flexible to external changes than ever before. Only with increased flexibility, teamwork and leaner organizations can a leader ever hope to make changes in response to these pressure. The leadership qualities of the change agents very important because they set the vision for others to follow. The importance of continual learning is also emphasized because leaders who are constantly changing themselves and going out of their comfort zones arguably are more able to leave those comfort zones in order to adapt to a changing environment.

Jean Piagets Theory Essay

Piaget’s theory is based on stages, whereby each stage represents a qualitatively different type of thinking. Children in stage one cannot think the same as children in stage 2, 3 or 4 etc. Transitions from one stage to another are generally very fast, and the stages always follow an invariant sequence. Another important characteristic of his stage theory is that they are universal; the stages will work for everyone in the world regardless of their differences (except their age, of course, which is what the stages are based on!) Piaget acknowledged that there is an interaction between a child and the environment, and this is a focal point for his theory. He believed a child cannot learn unless they are constantly interacting with their environment, making mistakes and then learning from them. He defined children as â€Å"lone scientists†; he did not identify any need for teachers or adults in cognitive development. Children have all the cognitive mechanisms to learn on their own, and the interaction with their environment allows them to do so. To put this in perspective, another theory by Lev Vygotsky suggested that the interaction is not important at all; the child will learn when encouraged to with an adult’s assistance. I will be explaining then contrasting Vygotsky’s theory to Piaget’s in my next post – so be sure to check back for that! With the background of his theory explained, let’s look at – The Key Concepts of Piaget’s theory: Before explaining the main part of Piaget’s theory (the four stages), it’s very important to look at some of the underlying principles behind it. Rather than write a stupidly long paragraph explaining it all, I will write the key terms in bold, then explain them in bullet points – just to keep things simple! †¢Schema (pl. Schemata, although some say â€Å"Schemas† for the plural) Possibly one of the most important concepts put forward by Piaget, Schemata help individuals understand the world they inhabit. They are cognitive structures that represent a certain aspect of the world, and can be seen as categories which have certain pre-conceived ideas in them. For example, my schema for Christmas includes: Christmas trees, presents, giving, money, green, red, gold, winter, Santa Claus etc. Someone else may have an entirely different schema, such as Jesus, birth, Church, holiday, Christianity etc. Of course, there are schemata for all kinds of things – yourself (self schemata), other people (people schemata), events/situations (event schemata) and roles/occupations (role schemata). With regards to Piaget’s theory, a child might have a pre-conceived schema for a dog. If the household has a small West Highland White Terrier as a dog, the schema might be â€Å"small, furry, four legs, white†. When the child interacts with a new dog – perhaps a Labrador, it will change to incorporate the new information, such as â€Å"big, golden, smooth etc.† This is known as: †¢Assimilation Simply the process of incorporating new information into a pre-existing schema. So with the â€Å"dog† example, the child assimilated the Labrador’s information into the old dog schema. Assimilation is essentially fitting new information into schemata we already have in place. Unfortunately, this can lead to stereotyping. For example, if an old lady sees a teenager mug another person, she might assimilate â€Å"violence† or â€Å"crime† into her teenage schema. Next time she sees a teenager, her schema will be applied to them – and although they may be a kind person, she will probably show prejudice. Assimilation is normally a simple process, as new information already fits the pre-exisiting categories. †¢Accommodation When coming across a new object for the first time, a child will attempt to apply an old schema to the object. For consistency, let’s use the dog example again. The child may have â€Å"four legs, furry† in their dog schema. When coming across another similar animal, such as a cat, they might say â€Å"Look, a dog!† – that’s assimilation. However, when told that it’s actually a cat – not a dog – they will accommodate the new information into another schema. They will now form a â€Å"cat† schema; â€Å"not all four legged furry animals are dogs – some are cats too!†. They have accommodated the new information. The process just mentioned – of assimilation then accommodation is known as – †¢Adaptation Assimilation and accommodation are the two parts of adaptation – which is simply what it says – adapting our schemata to make an accurate (enough) model of the world we live in. It is a form of learning, but an entirely different form to the kind you’d see in behaviourist psychology for example (such as operant/classical conditioning). †¢Equilibrium Piaget suggested that humans naturally strive to achieve a cognitive balance; there must be a balance between applying prior knowledge (assimilation) and changing schemata to account for new information (accommodation). Piaget suggested that when a child has a schema which doesn’t fit reality, there is tension in the mind. By balancing the use of assimilation and accommodation, this tension is reduced and we can proceed to higher levels of thought and learning (equilibration). QUICK SUMMARY: Children have schemata (cognitive structures that contain pre-existing ideas of the world), which are constantly changing. Schemata constantly undergo adaptation, through the processes of assimilation and accommodation. When seeing new objects there is a state of tension, and a child will attempt to assimilate the information to see if it fits into prior schemata. If this fails, the information must be accommodated by either adding new schemata or modifying the existing ones to accommodate the information. By balancing the use of assimilation and accommodation, an equilibrium is created, reducing cognitive tension (equilibration). Vygotsky’s theories stress the fundamental role of social interaction in the development of cognition Vygotsky, 1978), as he believed strongly that community plays a central role in the process of â€Å"making meaning.† Unlike Piaget’s notion that children’s’ development must necessarily precede their learning, Vygotsky argued, â€Å"learning is a necessary and universal aspect of the process of developing culturally organized, specifically human psychological function† (1978, p. 90). In other words, social learning tends to precede (i.e. come before) development. Vygotsky has developed a socio-cultural approach to cognitive development. He developed his theories at around the same time as Jean Piaget was starting to develop his theories (1920’s and 30’s), but he died at the age of 38 and so his theories are incomplete – although some of his writings are still being translated from Russian. No single principle (such as Pi aget’s equilibration) can account for development. Individual development cannot be understood without reference to the social and cultural context within which it is embedded. Higher mental processes in the individual have their origin in social processes. Vygotsky’s theory differs from that of Piaget in a number of important ways: 1: Vygotsky places more emphasis on culture affecting/shaping cognitive development – this contradicts Piaget’s view of universal stages and content of development. (Vygotsky does not refer to stages in the way that Piaget does). 2: Vygotsky places considerably more emphasis on social factors contributing to cognitive development (Piaget is criticised for underestimating this). 3: Vygotsky places more (and different) emphasis on the role of language in cognitive development (again Piaget is criticised for lack of emphasis on this). Effects of Culture: – Tools of intellectual adaptation Like Piaget, Vygotsky claimed that infants are born with the basic materials/abilities for intellectual development – Piaget focuses on motor reflexes and sensory abilities. Vygotsky refers to Elementary Mental Functions – o Attention o Sensation o Perception o Memory Eventually, through interaction within the socio-cultural environment, these are developed into more sophisticated and effective mental processes/strategies which he refers to as Higher Mental Functions. For example, memory in young children this is limited by biological factors. However, culture determines the type of memory strategy we develop. E.g., in our culture we learn note-taking to aid memory, but in pre-literate societies other strategies must be developed, such as tying knots in string to remember, or carrying pebbles, or repetition of the names of ancestors until large numbers can be repeated. Vygotsky refers to tools of intellectual adaptation – these allow children to use the basic mental functions more effectively/adaptively, and these are culturally determined (e.g. memory mnemonics, mind maps). Vygotsky therefore sees cognitive functions, even those carried out alone, as affected by the beliefs, values and tools of intellectual adaptation of the culture in which a person develops and therefore socio-culturally determined. The tools of intellectual adaptation therefore vary from culture to culture – as in the memory example Social Influences on Cognitive Development Like Piaget, Vygotsky believes that young children are curious and actively involved in their own learning and the discovery and development of new understandings/schema. However, Vygotsky placed more emphasis on social contributions to the process of development, whereas Piaget emphasised self-initiated discovery. According to Vygotsky (1978), much important learning by the child occurs through social interaction with a skillful tutor. The tutor may model behaviours and/or provide verbal instructions for the child. Vygotsky refers to this as co-operative or collaborative dialogue. The child seeks to understand the actions or instructions provided by the tutor (often the parent or teacher) then internalizes the information, using it to guide or regulate their own performance. Shaffer (1996) gives the example of a young girl who is given her first jigsaw. Alone, she performs poorly in attempting to solve the puzzle. The father then sits with her and describes or demonstrates some basic strategies, such as finding all the comer/edge pieces and provides a couple of pieces for the child to put together herself and offers encouragement when she does so. As the child becomes more competent, the father allows the child to work more independently. According to Vygotsky, this type of social interaction involving co-operative or collaborative dialogue promotes cognitive development. In order to gain an understanding of Vygotsky’s theories on cognitive development, one must understand two of the main principles of Vygotsky’s work: the More Knowledgeable Other (MKO) and the Zone of Proximal Development (ZPD). More Knowledgeable Other The more knowledgeable other (MKO) is somewhat self-explanatory; it refers to someone who has a better understanding or a higher ability level than the learner, with respect to a particular task, process, or concept. Although the implication is that the MKO is a teacher or an older adult, this is not necessarily the case. Many times, a child’s peers or an adult’s children may be the individuals with more knowledge or experience. For example, who is more likely to know more about the newest teen-age music groups, how to win at the most recent PlayStation game, or how to correctly perform the newest dance craze – a child or their parents? In fact, the MKO need not be a person at all. Some companies, to support employees in their learning process, are now using electronic performance support systems. Electronic tutors have also been used in educational settings to facilitate and guide students through the learning process. The key to MKOs is that they must have (or be programmed with) more knowledge about the topic being learned than the learner does. Zone of Proximal Development The concept of the More Knowledgeable Other is integrally related to the second important principle of Vygotsky’s work, the Zone of Proximal Development. This is an important concept that relates to the difference between what a child can achieve independently and what a child can achieve with guidance and encouragement from a skilled partner. For example, the child could not solve the jigsaw puzzle (in the example above) by itself and would have taken a long time to do so (if at all), but was able to solve it following interaction with the father, and has developed competence at this skill that will be applied to future jigsaws. Vygotsky (1978) sees the Zone of Proximal Development as the area where the most sensitive instruction or guidance should be given – allowing the child to develop skills they will then use on their own – developing higher mental functions. Vygotsky also views interaction with peers as an effective way of developing skills and strategies. He suggests that teachers use cooperative learning exercises where less competent children develop with help from more skillful peers – within the zone of proximal development.

The answer is simple and direct. Eyes full of understanding, heart full of love and the life that refuses conflicts—these alone are enough! When an individual or a people of a particular race are constantly nagged and abused, condemned and ostracized by the society, they become bitter and cynical individuals. Heartfelt care and concern, an understanding approach and tender regard for their feelings are necessary pre-requisites to heal their inner wounds. Adequate opportunities need to be created for their ‘reformation’ and ‘rehabilitation’ into the mainstream of the society. The authors feel that it is not an easy task. Each and every molecule of the Negro race is surcharged with the hidden grudge as for the inhuman treatment meted out to them in all walks of life, from the cradle to the grave and from the womb to the tomb and this process continued for centuries. They were branded from birth as ‘niggers. ’ This insult on their personality is difficult to condone. Brief summary of the book: This is a classic work on black identity. This is also criticized as one of the sexiest books. Slavery is no ordinary crime against humanity. The book explains the race relations and its dynamics in the day to day living of the blacks vs. whites. How at each step of the ladder the blacks were pulled down, how they were made to stumble at deliberately created hurdles by the whites, how slavery dynamics deeply impact the cross-racial sexual relationships etc. It is one thing to have freedom and protection for the essential human dignity of the individual legally. It is good to have uniform constitutional rights for whites and blacks. But what mattes is the interpretation of the laws and their applicability to the ground level situations, concerning the blacks. The book is an authentic source of inspiration to the educated younger generation of blacks, and for the African psychologists of the day. The book cites case studies and they are properly dealt with. The point by point analysis of the â€Å"intra-psychic† dynamics of Black life in every day America is extremely informative and an eye-opener. Blacks, in many parts of the world where the whites were the dominating community, suffered, and in USA they suffered intensely. The authors are psychiatrists by profession and they are eminently suited to treat this subject. The inner conflicts and the desperation of back life, how they carry on with their back to the wall existence—all these have been highlighted, with the zeal of pursuing the truth. As the black race is exposed to various social situations related to the individual growth through education, employment, achievement of status in life, the intra-racial problems have begun to crop up with great intensity. The authors cite the case of an educated school teacher, marrying a laborer. They explain: â€Å"†¦She was embarrassed by his poor education. He felt that she and her friends were phony and that she was preoccupied with maintaining senseless appearances. Their mutual hostility led to verbal and later physical assaults. Divorce was the result. This pattern is so common in Negro marriages that it deserves special study, which might shed light on the broader problems of how in America choice of mate and marriage in general is influenced by a persons blackness. †(p. 75) The authors put forth strong arguments that black people living in a racist, white dominated society have suffered and are suffering psychological pressure by the effects of racist oppression. This sometimes, has the telling effect in on the day to day disposition and black people act in unpredictable manner. The thesis of the book: Will the country ever awake in to that heaven of freedom, and when it will be free from the division of narrow domestic walls created by race prejudices? What you do to mitigate the mental barrier of racial discrimination on so many counts is not important. How you do, what you do is indeed important. More acts and legislations have helped to create a stir in the minds of whites and blacks. But the problem eludes permanent solution. This is so, because the feeling of superiority within the minds of the whites has to change. When the thought process will change, the action process will also change! When the thoughts are changed, the mind is changed; when the mind is changed, the man is changed; when the man is changed, the society is changed; when the society is changed, the Nation is changed. Then only we can way that plenty and prosperity engulfs USA, not otherwise! The contents and arguments in the book contain too much sex, much more than required by the literary standards. But some times, these issues are beyond the control of the authors. Firstly the book must sell. This is the prime objective of the publisher. Fortunately or unfortunately, sex sells. If it is handled well, it sells well. This could be one of the reasons for the extra dose of sex in the book—this may not be as well! This book has about 230 pages with 10 chapters, Who’s angry, the shadow of the past, achieving womanhood, acquiring manhood, marriage and love, character traits, the â€Å"Promise† of education, mental illness and treatment, and how come there’s so much hate and black rage. In a nutshell, the contents of the book discuss and analyze the bitter past of slavery in USA, the tension-ridden race relations in USA today, and the future of black and white race relations which have the possibilities to turn worst, on the slightest provocation, when the black race is making its presence felt strongly, in political, social, and economic spheres. In sports, blacks are dominating! The blacks accepted the domination of the white race-will the whites accept the domination of the black race in times to come? Will the law of divine retribution work in this context? Identify the evidence used by the author to support his/ her thesis That which is evident requires no introduction, elaboration, or appreciation. Light is bright and it is evident. Milk is white and it is evident. Simply say black race in America, and everything is evident. The saga of suffering of the Negro race, the era of slavery, violence and cruelty to subdue their legitimate aspirations rotates on the curtain of one’s mind. The authors of Black Rage do not mince words when it comes to condemning the atrocities committed on the black race. â€Å"The voice of black America has been heard in the explosions of Watts, Newark, and Detroit,† they warn. (p. 3) They assert their aspiration in strongest terms. â€Å"Black people continue to revolt against laws and customs that are deadly and humiliating†¦Aggression leaps from wounds inflicted and ambitions spiked. It grows out of oppression and capricious cruelty. †(p. 3). The younger generation of Negroes is not willing to wait and accept ‘the tactful handling of the situation’ by the whites when their interests matter. The white race is not willing to travel in the boat where the rudder is controlled by the black. The blacks are aware, by their bitter past experiences that the whites will go to any extent when their own interests matter. This causes more frustration and apprehension in the black community and adversely affects their psyche. The example cited in the text is that of Jimmy, a twelve year old boy. â€Å"His face was jet-black, and his expressions ranged from somber to sad. Whether relating stories of home, school, or the streets, he disguised his true feelings. At twelve he had learned one of his first lessonsalways play it cool. As much as possible, he worked to hide his inner life. One day he stared long and hard at his fist and said: I want to hit a white man. †(p. 59) State your own opinion and ideas about this book. The book contains tough opinions about the white race. To tell a black youngster to forget the past, say that he is constitutionally protected and enjoys equal rights as applicable to whites or any ethnic group is as good as telling him a story. The suffering of the Negro race is something very special and closely linked to the destiny of America. The black can condone the past; they can not ignore or forget it. The whites are not obliging the blacks by the present stance of understanding them. They have no other alternative. They must accept their newfound social position—equal in every respect as compared to the black people and it is their duty to say that the black-brother is first among the equal. They must attempt and secure the transformation within. The writers put it crisply and authoritatively. â€Å"After all, the thoughts begin, the Negro is also an American and if he is different it is only matter of degree. Cliches are brought forth and there is a lengthy recitation of the names of famous Negroes. Long association has bred feelings of familiarity which masquerade as knowledge. But there remain puzzles about black people; all is not understood; something is missing. †(p. 23) â€Å"It is better to have a world united than a world divided; but it is better to have a world divided, than a world destroyed,† said Sir Winston Churchill at the time of II World War. Presently, does this quote apply to the solution for the race problem in USA? USA will never be divided in geographical terms, the Constitution of USA is strong enough, the political leaders have enough foresight, but the example given in the book is shocking and is the definite pointer, how the division of the hearts is complete. How Come Theres So Much Hate? â€Å"When the man died, his wife of forty years was pitied by her friends. The widow was a stern New Englander; her dead husband was a black. In spite of strong social disapproval of their marriage, they had raised children and prospered. There had been some discord between them, but they handled it discreetly and the children had never heard them comment on racial matters. Even when a racial incident was prominent in the news, not a word was said about it. The children assumed that their mother had long since accepted the realities of marriage to a black man. They were completely unprepared for her words when her husband died: Thank God that nigger is gone! (p. 181) Spirituality, not religion, seems to be the only answer to this vexed problem of race relations. Once a human being crosses the mind barrier, all differences all tensions, cease! Mind is a bundle of negative and positive thoughts. The usual methods of suppressing the thoughts and emotions are not going to bring permanent peace. If the Negro race has to surrender at any point, it has got to be the dynamic surrender, of a supreme and brave human being. They should not accept the supremacy of the white race, nor demand the pound of flesh for the historical misdeeds of the whites. If the revengeful attitude persists, it will take them and the Nation nowhere. If the Nation does not survive how will the black and white races survive?
